MBTI vs Big Five: Which Is More Valid?

The Myers-Briggs Type Indicator (MBTI) and the Big Five personality model are both widely used in organizational settings, but they are not comparable in their scientific foundations. The MBTI is a type-based framework that assigns people to one of sixteen fixed personality categories. The Big Five, also known as the Five Factor Model, measures personality on five continuous dimensions with extensive peer-reviewed evidence for predicting job performance, leadership, and team behavior. For organizations making consequential talent decisions, understanding what each framework can and cannot reliably predict is essential.

What Is the MBTI?

The Myers-Briggs Type Indicator was developed by Katharine Cook Briggs and Isabel Briggs Myers as an instrument to measure the personality types described by Carl Jung's theory of psychological types. It produces a four-letter code, such as INTJ or ENFP, based on four pairs of preferences: Extraversion-Introversion, Sensing-Intuition, Thinking-Feeling, and Judging-Perceiving. Each pair is treated as a dichotomy, and the four-letter combination is intended to represent a distinct and stable personality profile.

The MBTI is one of the most widely used personality instruments in the world. It is employed in leadership development, team workshops, and coaching, and its intuitive language and straightforward type categories make it accessible to a general audience without requiring specialist interpretation. As Pittenger (2005) notes, the MBTI can serve as a non-threatening introduction to the concept of individual differences, and the instrument has genuine appeal for facilitating conversations about personality in team settings.

What Is the Big Five?

The Big Five personality model describes human personality across five continuous dimensions: Conscientiousness, Agreeableness, Extraversion, Openness to Experience, and Emotional Stability. This five-factor structure has been consistently replicated through independent factor-analytic research across cultures, languages, and instruments (Digman, 1990). Unlike the MBTI, the Big Five does not assign people to fixed categories. Every individual receives a continuous score on each dimension, reflecting the degree to which they express that trait relative to a reference population.

The Big Five's predictive validity is well established. Barrick and Mount's (1991) meta-analysis, covering 117 studies and more than 23,000 participants, confirmed that conscientiousness predicts job performance across virtually all occupational groups. McCrae and Costa (1989) demonstrated that the Big Five subsumes the variance explained by the MBTI, meaning the four MBTI preference dimensions can be largely accounted for within the Big Five framework, but the reverse is not true. The Big Five captures dimensions of personality, particularly Neuroticism/Emotional Stability, that the MBTI does not measure at all.

The Psychometric Evidence Compared

The scientific case against the MBTI as a professional assessment instrument rests on several well-documented problems that Pittenger (2005) reviews in detail in Consulting Psychology Journal: Practice and Research.

Score distributions do not support type categories. If personality genuinely operates as a typology, meaning people cluster into discrete groups, the distribution of scores on each MBTI dimension should be bimodal, with most people scoring clearly toward one pole or the other. The available evidence consistently shows unimodal, continuous distributions instead (Harvey & Murry, 1994; McCrae & Costa, 1989, as cited in Pittenger, 2005). The practical consequence is that many people score close to the midpoint of a dimension and receive a type label that does not meaningfully distinguish them from someone who scored on the opposite side. Pittenger (2005) notes that the MBTI four-letter formula may imply statistically significant personality differences between individuals where no meaningful difference exists.

Test-retest reliability is poor relative to the instrument's claims. The MBTI's theoretical foundation treats personality type as stable. The developers characterized it as "set by adulthood." The reliability data do not support this. McCarley and Carskadon (1983, as cited in Pittenger, 2005) found that across a five-week interval, 50% of participants received a different classification on one or more of the four scales. Myers and colleagues (1998, as cited in Pittenger, 2005) themselves reported that 35% of individuals received a different four-letter type score after just four weeks. By contrast, Big Five measures, including instruments used in professional selection, consistently report test-retest reliabilities above 0.70 across comparable intervals.

Dichotomizing continuous scores reduces predictive validity. Converting a continuous scale to a binary type classification removes meaningful information. Cohen (1983, as cited in Pittenger, 2005) demonstrated that dichotomizing a continuous variable reduces its shared variance with a criterion by 64%. This means that the MBTI's own scoring procedure limits its ability to predict the outcomes it claims to predict. A continuous Big Five measure of the same underlying trait will outperform the MBTI-derived type category for predictive validity purposes, because it retains the information the MBTI discards.

No incremental validity evidence exists. Despite decades of widespread use, Pittenger (2005) notes that there are no published data demonstrating the incremental validity of the MBTI over other personality measures for predicting job performance. Gardner and Martinko (1996, as cited in Pittenger, 2005) reviewed 13 studies of MBTI type preferences among managers and concluded that "no definitive conclusion regarding these relationships can be drawn." Sackett, Zhang, Berry, and Lievens (2022), providing the current reference for corrected validity estimates across selection methods, confirm that Big Five-based personality assessments remain among the highest-validity approaches available for predicting occupational outcomes, while the MBTI is not included among them.

Which Should You Use, and When?

For any decision that carries meaningful consequences, such as hiring, promotion, leadership development, team composition, the evidence supports using a validated Big Five instrument. The MBTI does not have the psychometric testing properties required for professional talent decisions. Its reliability is insufficient, its scoring procedure reduces predictive power, and no published data demonstrate that it predicts job performance with meaningful accuracy.

Pittenger (2005) acknowledges that the MBTI may have genuine value as a facilitation tool, as a non-threatening way to introduce conversations about personality and individual differences in team settings, where the goal is awareness rather than prediction. This use case does not require predictive validity. Organizations that use the MBTI for this purpose, and are transparent about its limitations, are not making the same error as organizations that deploy it in selection or performance management.

The evidence supports a specific and limited conclusion: the MBTI may have genuine value as a facilitation tool, but its evidence base does not support its use in consequential talent decisions. Using the MBTI to inform who gets hired, promoted, or assigned to leadership programs is not a defensible practice when validated Big Five instruments exist that predict these outcomes with documented accuracy.
