These assessments measure constructs such as cognitive ability, personality, competencies, or values to produce objective data about a candidate's likely job performance that complements or replaces the more subjective evidence gathered through interviews and CVs. Why Pre-Employment Assessments Matter

The selection methods most organisations rely on, unstructured interviews and CVs, are among the weakest predictors of job performance available. Cognitive ability is one of the strongest single predictors of job performance across occupational groups (Schmidt & Hunter, 1998; Sackett & Lievens, 2008) and is most predictive in roles with high learning demands and significant informational complexity. Skills and knowledge tests measure specific technical or domain competencies, such as coding ability, numerical literacy, written communication, or industry-specific knowledge. They carry high face validity for roles where specific skills are a prerequisite and complement cognitive ability tests by measuring acquired capability alongside reasoning potential.

Work sample exercises require candidates to perform tasks directly representative of actual job duties. They have high criterion validity for specific roles and are most commonly deployed later in the hiring funnel for senior or specialist positions where the cost of a poor decision is highest.

Common Misconceptions About Pre-Employment Assessments

"Pre-employment assessments are just a box-ticking exercise." This perception typically reflects experience with poorly designed or unvalidated tools, not with assessment as a category. A validated pre-employment assessment that genuinely predicts job performance produces measurable improvements in the quality of hires, reduces early attrition, and lowers the cost of hiring mistakes. The problem is not assessment; it is the widespread use of tools without documented validity evidence.

"A strong interview performance makes assessment data redundant." Research consistently shows that even experienced interviewers are significantly less accurate at predicting job performance than structured assessments, and that interviewer confidence in their own judgments frequently exceeds their actual accuracy (Sackett & Lievens, 2008). Interview data and assessment data capture different and largely independent signals, and both should inform the hiring decision. Organisations that treat a strong interview as sufficient are systematically overweighting one of the least predictive information sources available.

"Pre-employment assessments create legal risk." The opposite is more accurate. A validated pre-employment assessment used responsibly reduces legal risk by replacing subjective and inconsistently applied interview judgments with a documented, consistent, and auditable process (Cook, 2004). The legal risk arises from using assessments that have not been validated for the role in question, that produce adverse impact without accompanying validity evidence, or that are applied selectively across candidate groups. Responsible use of validated, bias-tested assessments is the legally defensible approach to hiring.

"Assessments are only appropriate for large organisations at scale." Pre-employment assessments are at least as valuable for smaller organisations, where the cost of a poor hire represents a proportionally larger impact on team performance and business continuity. Decades of selection research have established that the predictive validity of structured assessment methods generalizes broadly across different organizational settings, industries, and job types.
